Effective training doesn't begin with a slide deck or a syllabus. It starts with a question: What problem are we trying to solve? Before you can build a solution, you must first diagnose the issue. This initial step, the 'Analysis' phase of the ADDIE model, is all about investigation. It’s where you pinpoint the precise gap between current performance and desired performance.

Imagine a pharmaceutical company notices its sales team is struggling to explain a new, complex drug to doctors. Sales are flat. The desired performance is a confident team that can clearly articulate the drug's benefits, leading to increased prescriptions. The current performance is confusion and missed opportunities. The space between those two points is your performance gap.

Identifying this gap gives your training a clear business case. You're not just 'doing training'; you're solving a tangible problem that impacts the bottom line. It also suggests that while digital materials are fine, a hands-on workshop might be most effective. This process is reinforced by a broader , which examines the context in which the job is performed, including available tools, management expectations, and company culture.

Deconstruct the Task

Once you know the gap and the learner, you need to break down the desired skills into their smallest components. This is called a task analysis. The goal is to create a detailed map of every step and decision an expert makes to perform a task successfully. For our pharma rep, the task 'Explain the new drug' is too broad. A task analysis would break it down.

What does a successful conversation with a doctor look like? It might involve: 1. Accessing clinical trial data on a tablet. 2. Summarizing the primary endpoint findings. 3. Differentiating the drug from three key competitors. 4. Answering common objections about side effects. 5. Providing approved follow-up resources. Each of these steps becomes a potential learning objective for your course.

Finally, you validate all this analysis by talking to people. Stakeholder interviewing is crucial. Interview high-performing sales reps to understand what makes them successful. Talk to sales managers to confirm their view of the performance gap. Even speaking with a few doctors could provide invaluable insight into what they need to hear.
